ATTENTION COACHES

From the desk of Charlie Sheppard.
Dear Friends,
As a professor of leadership, author, and executive coach, I have spent my career helping leaders understand what drives real transformation in themselves, in others, and across organizations. Coaching is not about fixing behavior. It is about changing the way you think, listen, and act when it matters most.
When leaders work with me, they learn to access presence, clarity, and precision in their decisions. Together, we uncover the patterns that hold them back and build the internal structure that sustains growth long after the coaching ends.
If you want to lead with awareness, influence with purpose, and align your actions with your intentions, this is where the real work begins. The process will change how you see yourself and how others experience your leadership.
Warm regards,
Charlie Sheppard
"Most coaching changes what you do. Real coaching changes who you are."
Real change does not start with behavior. It starts deeper, with what shapes behavior. This framework reveals the seven layers that drive how people think, act, and lead. When leaders align energy, identity, and values with what they do, performance stops feeling forced and starts feeling natural. This is how transformation becomes sustainable.
You already lead. You've built teams, driven results, and made hard calls under pressure. But something still pulls at you. A pattern you can't break. A conversation that repeats. A result that stays just out of reach.
Most executive coaching gives you new behaviors and hopes they stick. This coaching works at the level of identity and belief, where patterns form and where change becomes automatic. You don't just learn new skills. You shift how you see yourself, and everything follows.
What makes this different?
Most coaches teach techniques. We change operating systems.
Traditional coaching adjusts behavior. Our coaching shifts identity. When you change who you are being, what you do changes naturally and permanently. We work with unconscious patterns, the automatic beliefs and perceptions that drive behavior without awareness. We've spent 40 years developing methods that work at the energy, identity, values, and belief levels, not just at the surface of what you do.
We've cataloged over 750 coaching distinctions documented in the book Seeing What Others Can't. We see patterns most coaches miss, and we see them fast. We work with personality trait assessment, transformational frameworks, and language patterns that create immediate shifts in how you show up.
Most coaches ask what you want to do differently. We ask who you need to be for your goals to become real. That question changes everything.

How does it work?
You start with an honest assessment. We show you how you're actually showing up, not how you think you're showing up. That clarity alone shifts half the problem.
Then we work at the identity level. We examine your energy, your roles, your values, your beliefs, and the unconscious models running your leadership. We identify limiting perceptions, interrupt automatic patterns, and install new structures that serve you and your organization. Every insight gets tested immediately in real conversations, real meetings, and real decisions.
We also coach transactionally. Identity shifts translate into specific behaviors you practice and track. You don't leave sessions with theory. You leave with tasks, leadership projects, and actions you implement this week.
Core Modules
Identity Level Coaching
We work directly with unconscious beliefs and automatic patterns at the energy, identity, values, and belief levels. You see what drives your behavior and shift it at the source.
Transformational Language Work
Your words create your reality. We teach you to use language that influences energy, commitment, and follow-through in every conversation.
Drama vs Leadership Framework
You learn to recognize when you're operating from adversary, rescuer, or victim and shift immediately into visionary, catalyst, or coach. This distinction alone changes how you lead under pressure.
Values and Perception Work
You learn to recognize when you're operating from adversary, rescuer, or victim and shift immediately into visionary, catalyst, or coach. This distinction alone changes how you lead under pressure.
Personality Trait Assessment
You complete our proprietary assessment and receive detailed reports showing how you communicate, where you drain energy, and what behaviors will multiply your influence.
Real-Time Application
Every session includes behavioral tasking. You test insights in your next meeting, your next negotiation, your next difficult conversation. Change happens in days, not months.
What results can you expect?
You lead calmer conversations under pressure. You see systems, not just symptoms. You stop repeating the same conflicts. You influence without force or manipulation. You make decisions with clarity and confidence. You build trust faster and sustain it longer. You respond instead of react. You show up as the leader your team needs.
Who is this for?
This coaching is for executives who want transformation, not tips. You're ready to look at how you show up, not just what you do. You're willing to examine identity, beliefs, and unconscious patterns. You want change that lasts and you want it now.
HOW YOU COACH MATTERS
This model has been proven in the toughest real-world negotiating environments for over 35 years with a 100% successful track record.
Letter from Charlie
I've coached executives for 40 years, and I've learned one thing that matters more than anything else. Performance follows identity. You can teach skills all day, but if someone doesn't shift who they're being, the skills won't stick.
Most leaders come to me thinking they need better strategies or stronger communication techniques. What they actually need is to see themselves clearly and shift the unconscious patterns running their leadership. That's what this coaching does. It goes to the source.
I've spent decades developing methods that work at the energy, identity, values, and belief levels. I've documented over 750 coaching distinctions so I can see what you can't see yet. I don't guess at patterns. I find them, interrupt them, and help you build new structures that serve you.
This work is direct, fast, and grounded in real behavior change. If you're ready to lead differently, let's talk.

Case Studies
Case Study 1: When Two Languages Collide
In a global biotech firm, an executive’s career was quietly stalling. His technical expertise was unmatched, his results reliable, yet his relationship with his boss had deteriorated to the point where every meeting felt like a confrontation. The problem wasn’t capability. It was communication.
He and his boss spoke two different leadership languages. The executive measured success by speed and precision. His manager measured it by alignment, tone, and trust. One focused on the outcome, the other on the emotional flow of the work before, during, and after delivery. Each thought the other was unreasonable.
Through coaching, we unpacked this dynamic. The executive began to see that his confidence often sounded like condescension. The way he delivered ideas, even the pitch and energy of his voice, triggered defensiveness. What was intended as clarity landed as arrogance. He realized that influence isn’t about what you say, it’s about what is heard.
We began working on linguistic calibration — how to match his communication to his boss’s criteria for success. That meant learning to “set the table before serving the food.” He began to frame his updates in a way that showed respect for the process, not just the outcome. Over weeks, the sound of his voice softened, the pauses became intentional, and the relationship began to rebuild.
The transformation wasn’t behavioral alone. It was identity-level. He stopped being the “right” one and started being the effective one. Within six months, his reputation shifted from difficult to indispensable. His deliverables landed, and so did his leadership.
Case Study 2: From Competition to Co-Creation
In a technology company preparing for a major product launch, two senior executives were locked in a cold war. They led parallel teams that depended on each other but treated collaboration as a nuisance. Each thought the other was the problem. Meetings were polite but dead. The teams mirrored their leaders’ tension, and the organization began to fracture.
When I began coaching one of them, it was clear that their perception of partnership was tactical. They set goals, delegated aggressively, and moved quickly. But their “vision” was a personal one — defined by their standards, not shared meaning. They couldn’t see that true leadership meant creating space for others to belong.
Using frameworks drawn from union-management negotiations, we surfaced the limiting beliefs underneath the conflict. Both executives believed they were protecting the company. Both believed the other was blocking progress. The deeper truth was that neither felt respected.
We reframed their dynamic from competition to co-creation. The executive I coached began using new frames for conversation — ones that started with listening rather than positioning. We worked on language that invited dialogue, not debate. They learned to speak not from “I am right” but from “we are responsible.”
The result was remarkable. What began as a peer rivalry became one of the most collaborative relationships in the organization. They went from avoiding each other to co-leading projects, even sharing personal trust outside of work. The shift wasn’t just emotional; it changed team performance. Productivity and engagement scores climbed. The lesson was clear: collaboration is not an act of compromise. It is an act of creation.
Case Study 3: Coaching Through Drama
In a global healthcare company, one senior executive struggled with a direct report who lived in a constant state of crisis. Every challenge became personal, every correction an injury. The leader was exhausted, the team demoralized. Removing the employee seemed like the only option.
When I was brought in, I saw the familiar pattern of the drama triangle at play — a cycle of victim, rescuer, and adversary. The executive had fallen into rescuing, trying to protect the individual rather than empower them. The result was dependence, not growth.
Our coaching focused on breaking that cycle. We began with self-awareness: helping the executive see how their need to fix was fueling the drama. Once they stopped rescuing, they could begin leading. They learned to ask better questions, create clear accountability, and replace sympathy with empathy.
We then turned to the individual trapped in powerlessness. Through structured dialogue and behavioral reflection, the executive learned to coach them toward ownership — to see that control begins with choice. Within weeks, the energy in their meetings shifted. The employee who once drained the room began contributing with new confidence.
This case was powerful because the transformation happened through the leader, not the coach. By coaching the executive to coach differently, we created a ripple effect across the team. Drama faded, trust returned, and the executive learned that real coaching is not about rescue, it is about responsibility.

Executive Summary
Choosing the right executive coach can accelerate leadership growth and organizational impact, yet not all coaching produces measurable change. Research in coaching psychology and leadership development reveals that results depend on alignment between the coach's expertise, philosophy, and your specific goals. This paper provides ten research-backed questions to help you select a coach who creates transformation that lasts.
Assess experience and expertise before committing. The Institute of Coaching at McLean Hospital shows that executives progress faster when their coach understands senior leadership context. Ask about their experience working with leaders at your level, their approach to facilitating real change, and how they bridge strategy with psychology to accelerate both insight and execution.
Ensure the coaching approach aligns with transformation goals. Research from Oxford Brookes University demonstrates that sustainable change occurs when leaders shift how they interpret experience, not just how they act. Effective coaches focus on self-reflection and meaning-making that translates awareness into daily behavior, creating visible and lasting change rather than surface-level adjustments.
Clarify processes, measurements, and accountability structures. Studies confirm that coaching interventions with clear frameworks for translating insight into action produce longer-lasting improvements in performance and relationships. Verify how your coach measures progress, makes change visible, ensures accountability, and helps you embed new behaviors into consistent practice.

Your brain forgets 70% of new information within 24 hours. By day 30, you've forgotten 90%. Training programs ignore this reality and wonder why nothing changes. Spaced repetition leverages how memory works. You see information right before you'd forget it. Each repetition strengthens the neural pathway. After enough repetitions spaced over time, the knowledge becomes permanent.
Research shows spaced repetition produces 200% better retention than massed practice. You learn more in less time and remember it longer.
